The shortfall is not going away. Three levers genuinely widen your field: shift flexibility, compliance training, and honest progression.
Why the gap keeps widening
More engineers are leaving the trade at the top end than are entering at the bottom. Data centres and critical environments then pull the most ticketed people out of general commercial FM with shift premiums that most retail and office contracts cannot match. The result is a shrinking pool being fished by more boats.
Lever one: shift flexibility
Rigid rotas rule out capable people for reasons that have nothing to do with capability. Four-on-four-off, compressed weeks and static-site options bring back experienced engineers who stepped away from mobile work. If the contract genuinely cannot flex, say so early rather than losing three weeks to a rota conversation at offer stage.
Lever two: fund the ticket
Hiring only for people who already hold every qualification narrows your field to the group everyone else is chasing. Hiring on aptitude and funding the AP or LV ticket costs less than a quarter of unfilled cover, and it buys loyalty that a counter-offer struggles to break.
Lever three: progression you can evidence
Engineers do not distrust progression, they distrust progression they cannot see. Name the person who went from mobile to supervisor, and how long it took. Specifics beat promises every time.
